Why HR leaders are moving faster now
AI is no longer a “future-state” conversation. The question is how to make it real—without creating risk, fragmentation, or skills debt.
- GenAI’s value pool is massive. McKinsey estimates generative AI could add $2.6T–$4.4T annually across 63 use cases analyzed.
- Work redesign is inevitable. McKinsey also estimates current GenAI and related technologies could automate work activities that absorb 60–70% of employees’ time today.
- Adoption is accelerating inside HR. Gartner found 38% of HR leaders were piloting, planning implementation, or had already implemented GenAI (up from 19% in June 2023).
- Productivity gains are already showing up—unevenly. BCG reports about half of employees are saving at least five hours per week using GenAI at work.
- But scale is blocked by enablement gaps. BCG also notes frontline employees have hit a “silicon ceiling,” with only half regularly using AI tools.
- Budgets are following demand. A Forrester survey found 67% of AI decisionmakers plan to increase investment in generative AI within the next year.
- Most enterprises are already “in”—but many are not industrialized. Bain reports 95% of US companies are using GenAI and that production use cases doubled between Oct 2023 and Dec 2024—yet scaling exposes talent and security constraints.
The implication is clear: HR functions that treat AI as a tool rollout will stall. HR functions that treat AI as a workforce transformation program, with the right governance, will compound benefits.

A concrete example: automated GenAI job description writing
AI value becomes credible when it is measurable.
We have implemented an automated GenAI job description (JD) writing approach that includes:
- structured requirement gathering (job title, skills, workloads, qualifications, or reference JDs),
- AI-assisted draft generation, and
- iterative HR review and refinement loops until the JD is finalized.
In the documented implementation impact, we observed:
- ~570+ annual manual hours spent writing/rewriting JDs (based on job posting volumes and time per JD),
- a 90–95% reduction in manual hours postimplementation, and
- 30–50 hours annually required for review/validation.
This is a useful “early use case” because it’s:
- common across organizations,
- measurable (cycle time and effort), and
- a fast way to build confidence and governance patterns before expanding to higherrisk workflows. (This rationale is consistent with our prioritization approach using impact/ease and skill overlap.)

To execute the approach end-to-end, we call out three input categories:

What “success” looks like
At the end of the five initiatives, the primary outcome is a clear roadmap to implement AI across HR—grounded in:
